Our story
Founder Lucy Smith started Inclusive Change in 2018 after years working inside complex organisations law enforcement, finance, further education, retail, community media, and noticing the same pattern: capable people struggling because systems and change programmes weren't built with human complexity in mind.
As a parent of two autistic young adults, Lucy brings lived experience alongside deep change management expertise.
As AI reshapes the workplace, that founding question has grown sharper: how do organisations adopt AI without creating new exclusion, make better decisions under pressure, and build genuinely inclusive cultures, not just compliant ones?
Our mission
Our mission is to help organisations build the future of work - with change management, AI governance, and neurodiversity built in from the start of our work with you.
We work with leaders navigating restructures, digital transformation, AI adoption, and culture change - people who need more than a training session or a policy review. They need a thinking partner who understands how organisations actually work, what derails change programmes, and what it takes to bring people with you through complexity.
We work with HR directors, boards, transformation teams, and operational leaders across the NHS, higher education, technology, and professional services.
We also work with individuals - usually neurodivergent people navigating workplaces that don't quite fit, who need practical mentoring and support from someone who genuinely understands their experience.
And underpinning all of it is a conviction we return to constantly: inclusion needs structure, not just good intentions. Decision-making needs frameworks, not just instinct. And change needs to be designed around real human complexity - not just announced from the top.

Founder, Inclusive Change
Inclusive Change Ltd is led by me Lucy Smith, Founder and Managing Director. I am a change expert, facilitator, and AI risk strategist with a career spanning law enforcement, finance, further education, retail, and community media amongst other things. I bring all of it to every client engagement, the operational experience, the change management frameworks, the lived experience of neurodiversity, and the strategic thinking that comes from having worked across genuinely different sectors.
I'm currently completing a Level 7 Senior Leader Apprenticeship at the University of Exeter - because I believe in practising what I preach about continuous learning and organisational capability. I've also authored Anchoring Change in the Age of AI, which sets out the strategic and ethical framework that underpins our work on AI governance and workforce transformation.
Behind me is a team of associates, trainers, and facilitators who share the same values and bring deep specialist knowledge across training delivery, mentoring, change facilitation, and support. We work with a partner network that includes workplace needs assessors, specialist coaches, menopause support providers, and technology platforms, so that whatever an organisation or individual needs, we can connect them to the right expertise.
We also run Future Voices - a programme for young adults, including neurodivergent young people, navigating their first steps into work. And we partner with organisations including the West of England Mayoral Combined Authority on workforce programmes that create real, supported opportunity - not just placement statistics.
